| چکیده | ||
| پژوهش حاضر با هدف تحلیل علی-ساختاری موانع سقف شیشهای بر پیشرفت شغلی کتابداران زن دانشگاه پیامنور انجام شده است. سقف شیشهای بهعنوان مانع نامرئی جنسیتی، محدودیتهای ارتقای زنان در مناصب مدیریتی را بررسی میکند و بر شناسایی روابط علی و وزنی عوامل مؤثر تمرکز دارد تا راهکارهایی برای توانمندسازی حرفهای ارائه دهد. این مطالعه کاربردی و ترکیبی (کیفی-کمی) است و در دو فاز متوالی انجام گرفت. در فاز کیفی، با استفاده از پرسشنامۀ باز، دادهها از طریق تحلیل محتوا و شناسایی مضامین در محیط پایتون پردازش شد. در فاز کمی، جامعۀ آماری شامل ۱۰۰ کتابدار زن دانشگاه پیامنور به روش نمونهگیری خوشهای انتخاب شدند. ابزار جمعآوری داده پرسشنامۀ محققساخته با ۱۹ گویه بود که روایی آن بهوسیلۀ کارشناسان تأیید و پایایی آن با آلفای کرونباخ ۰/۹۱۷ محاسبه شد. تحلیل دادهها با تکنیکهای DEMATEL (برای روابط علی) و ANP (برای اولویتبندی) در نرمافزار پایتون صورت گرفت. نتایج نشان داد از میان ۱۹ عامل شناساییشده، محدودیتهای شخصی ادراک سقف شیشهای (شامل تبعیض ادراکشده و تأثیر سقف شیشهای) با وزنهای ۰/۲۸ و ۰/۲۵ به ترتیب بیشترین تأثیر را در مدل نهایی دارند. عوامل ساختاری مانند فرهنگ سازمانی مردانه و مسئولیتهای خانوادگی نیز روابط علی قوی با پیشرفت شغلی برقرار میکنند. موانع سقف شیشهای بهطور معناداری پیشرفت شغلی کتابداران زن را محدود میسازد. پیشنهاد میشود دانشگاه پیامنور، برنامههای آموزشی توانمندسازی جنسیتی، سیاستهای حمایتی تعادل کار-زندگی و نظارت بر تبعیضها را اجرا کند تا فرصتهای برابر فراهم شود. این یافتهها میتواند مبنایی برای سیاستگذاریهای ملی در حوزۀ آموزش عالی باشد. | ||
